护士组织支持感与离职意愿关系

Relationship between perceived organizational support and turnover intention in Chinese nurses

  • 摘要: 目的 探讨护士组织支持感与离职意愿关系及工作满意度中介作用,为提高医疗服务质量和维持护理团队稳定提供理论依据。方法 采用整群抽样方法,于2010年7—8月对辽宁省5所三级甲等医院的644名护士进行调查,采用SPSS 17.0软件进行多元分层回归分析。结果 有离职意愿的护士417人,占62.8%;对现在工作状况不满意的护士182人,占27.4%;护士组织支持感对离职意愿有明显的预测作用(β=-0.311,P<0.001),对离职意愿的变异解释度为9.3%;工作满意度进入方程后,组织支持感与离职意愿的关系减弱(β=-0.166,P<0.001);而工作满意度与离职意愿呈负相关(β=-0.402,P<0.001),对离职意愿的变异解释度为13.4%。结论 护士离职意愿较高,满意度一般;护士组织支持感直接或间接影响离职意愿,工作满意度在组织支持感与离职意愿关系中起到部分中介作用。

     

    Abstract: Objective To explore the relationship between perceived organizational support and turnover intention and the mediating role of job satisfaction in the relationship for improvements of quality of medical service and the stability of nurses.Methods Stratified cluster sampling method was used to select 644 nurses from 5 hospitals of grade three class one in Liaoning province during July to August,2010.A questionnaire survey was conducted among the nurses and multiple regression analysis was performed in data analyses.Results Among the nurses,417(62.8%) had turnover intention and 182(27.4%) were unsatisfied with their work condition.Perceived organizational support was negatively associated with job performance(r=-0.330,P<0.001) among the nurses.As a predictor,perceived organizational support was inversely associated with turnover intention(β=-0.311,P<0.001) and explained 9.3% of the variance.After adjustment of job satisfaction,the relatifonship between perceived organizational support and turnover intention decreased(β=-0.166,P<0.001).However,job satisfaction was inversely associated with turnover intention(β=-0.402,P<0.001) and explained 13.4% of the variance.Conclusion In this study,nurses had higher turnover intention and a moderate level of job satisfaction.Perceived organizational support had direct and indirect effect on turnover intention.Meanwhile,job satisfaction partly mediates the relationship between perceived organizational support and trunover intention.
