Satisfaction to remuneration and its influencing factors among rural doctors in villages under different administratvie planning in eastern China

  • Objective To explore satisfaction to remuneration and its influencing factors among rural doctors based on the classification of administrative planning for the villages of the doctors and to provide recommendations to policy-making.Methods Survey samples were 316 village clinics and 413 rural doctors in three districts(counties)of Beijing and Linyi city in eastern China.Descriptive statistics,K-means cluster and multi-linear regression were used to analyze the survey data.Results Based on the average number of households and average annual income of rural residents as parameters in K-means cluster analysis,the villages surveyed were divided into three categories(156‘control villages’ with quo-oriented planning,191 ‘development villages’ with centralization-oriented planning,and 53 ‘vision villages’ with urbanization-oriented planning).The median remuneration of the rural doctors was 1 200 yuan RMB per month and the median remuneration satisfaction score was 2 in a 5-scale-measurement.There were significant differences in both remuneration level and remuneration satisfaction score(P<0.01).Multiple regression analysis on remuneration level showed that the proportion of public health service was the only factor influcing remuneration level.The influencing factors of overall satisfaction score among the rural doctors included monthly person times of medcial service,actual working hours in a workday,and actual subsidy for public health service per capita.Mmultiple regression analysis on the satisfaction to remuneration showed that factors influencing satisfaction to remuneration in the rural doctors of ‘control village’ were actural subsidy per capita from government,number of medical service per month,whether having the qualification for providing medical servise assigned by the New Rural Cooperative Medical System,and the number of round of visit per month; the influencing factor of satisfaction to renuneration was actual working hours in a workday for the rural doctors in ‘development villages’ and whether engaged in other work for the doctors in ‘vision village’.Conclusion Rural doctors had a low remuneration and low satisfaction to the remuneration,suggesting the need to improve the compensation of public health service to the doctors.Influencing factors of satisfaction to remuneration are different for the rural doctors in villages with different administrative planning and the differences should be concerned in the management of rural doctors.
